Abstract(s)
A sociedade em que vivemos é caracterizada pela globalização, rapidez de
informação e competitividade. Neste sentido, as organizações, incluindo as
escolas, quando valorizam o capital humano, devem promover ambientes
organizacionais positivos, nos quais os colaboradores se sintam satisfeitos e
motivados potenciando, assim, resultados mais satisfatórios. Foi exatamente com
o objetivo de analisar o clima organizacional vivido nas instituições de ensino
profissional portuguesas e a sua ligação com o comprometimento dos
colaboradores, que realizamos esta investigação. Tratou-se de um estudo
descritivo, exploratório, correlacional e transversal, de natureza quantitativa. A
recolha de dados foi realizada com recurso a um protocolo constituído por duas
escalas e um questionário sociodemográfico, aplicado a uma amostra não
aleatória de conveniência constituída por 172 colaboradores de instituições de
ensino profissional. Os resultados revelaram que a relação dos colaboradores
com a sua instituição está, essencialmente, ancorada nos afetos, tendo sido mais
valorizada a dimensão afetiva do comprometimento. Relativamente ao clima
organizacional, os resultados revelaram a presença de todas as características do
clima autentizótico sendo que as dimensões mais valorizadas foram as
“Oportunidades de desenvolvimento e aprendizagem” e “Comunicação aberta e
franca com o superior”. Relativamente às variáveis sociodemográficas e a sua
relação com o comprometimento, verificamos diferenças estatisticamente
significativas com o estado civil, o tipo de contrato, a idade e o tipo de função.
Relativamente ao clima organizacional autentizótico e as suas dimensões,
encontramos correlações positivas entre a idade e a “credibilidade e confiança do
superior” e “as oportunidades de desenvolvimento e aprendizagem”. Finalmente,
no que diz respeito à correlação entre clima e comprometimento, verificamos que
todas as dimensões do clima autentizótico se associam positivamente com o
comprometimento afetivo e normativo, sendo a menos significativa a associação
com o comprometimento calculativo.

In this sense, organizations, including schools, when they value human capital, must promote positive organizational environments, in which employees feel satisfied and motivated, thus enhancing results that are more satisfactory. It was precisely with the aim of analyzing the organizational climate experienced in portuguese professional schools and its connection to the commitment of their employees that we carried out this investigation. It was a descriptive, exploratory, correlational and cross-sectional study of a quantitative nature. Data collection was performed using a protocol consisting of two scales and a sociodemographic questionnaire, applied to a non-random convenience sample consisting of 172 employees from professional education institutions. The results revealed that the relationship of employees with their institution is essentially anchored in affection, with the affective dimension of commitment having been more valued. Regarding the organizational climate, the results revealed the presence of all characteristics of the authentizotic climate, with the most valued dimensions being “opportunities for learning and personal development” and “open and frank communication with the leaders”. Regarding sociodemographic variables and their relationship with commitment, we found statistically significant differences with marital status, type of contract, age and type of function. Regarding the authentizotic climate and its dimensions, we found positive correlations between age and “trust and credibility of the leaders” and “opportunities for learning and personal development”. Finally, with regard to the correlation between climate and commitment, we found that all dimensions of the authentizotic climate are positively associated with affective and normative commitment, the association with calculating commitment being less significant.
